リロをお手入れする人。

セキネさんのスケジュールを見て、びっくりしました。

I took one look at Sekine-san's schedule and just went, whoa.

朝から夕方まで、1対1のミーティングとチーム会議が、びっしり隙間なく並んでいる日があります。

Some days, morning to evening, it's one-on-ones and team meetings lined up back to back, barely a gap between them.

リロを長く好きでいてくれている方なら、きっと知っていますよね。もう８年ほどリロで働いているセキネさん。いまの仕事は「マネージャー」です。

If you've been with LiLo a while, you probably know her. Sekine-san has been here about eight years now, and these days her title is "manager."

部活のマネージャーとも、お店の店長とも違いますよ。
僕が思うセキネさんは、「お手入れする人」なんです。
…ちょっと分かりづらいですか？

Not a team manager, though. Not a shop manager either. To me, Sekine-san is the person who tends to LiLo. ...Not the clearest way to put it, I know.

リロという会社を一つの植物として例えてみます。苗が健康的に大きな大木になっていくには、もちろんただ植わっているだけではいけません。

Let me try it this way. Picture LiLo as a single plant. A seedling doesn't turn into a big, healthy tree just by sitting in the ground.

適切なタイミングで水や肥料をあげたり、陽の光が当たるようにしたり、葉っぱが多すぎるところは整理したり、栄養不足になっているところはケアしたり…。一つの植物全体のバランスを見て、細かいお手入れが必要です。

Water and feed it at the right moment. Move it so the light reaches. Thin the leaves where they've grown too thick. Look after the parts that aren't getting enough. You have to see the whole plant, and tend to it in small ways, constantly.

セキネさんって、たぶんそんな役割なんです。「全体を見て、細かくお手入れ」をずーっと繰り返しているような人だと思います。

That, I think, is what Sekine-san does here. Seeing the whole thing, tending to the small things — over and over, all the time.

一人一人ちがう色で輝くために。 So everyone can shine in their own colour.

リロコーヒーって、店ごとにスタイルが全然違いますよね。いろいろな種類の楽しさがあって、僕はそこがリロのとっても楽しいところだと思っています。

Every LiLo shop has its own style — you've probably noticed. There's a different kind of fun waiting in each one, and for me that's one of the best things about this place.

それは、店だけじゃなくて中で働く人も同じなんです。いろんなタイプの人が自分の得意なことを活かしている状態が、リロは一番輝いています。

And it's not just the shops. It's the people inside them. LiLo is at its brightest when all kinds of people are doing the thing they're best at.

でも、チームだからこそ発揮できる力と、自分らしい個性と。その両方ともが生きるバランスってとっても難しいんですよね…！

But the strength that only a team can produce, and the individuality that makes each person themselves — getting both of those to live at once is really, really hard.

この影で、セキネさんが暗躍しているんです。

And behind all of it, Sekine-san is quietly at work.

セキネさんとの１対１で何が行われているか。それは人それぞれ違います。新しいことにチャレンジしたい人に、どうやったら実現できるかの助言をすることもあれば、仕事で悩んでいる人の話をじっくり深くまで聞いて、また迷わず進めるように整理を手伝う時もあります。

What actually happens in those one-on-ones is different for everyone. Sometimes she's helping someone work out how to make a new idea real. Sometimes she's listening — properly, all the way down — to someone who's stuck, and helping them untangle it so they can move again.

セキネさんはリロで働く一人一人の特性をよく知っていて、みんなのことをいつも見ています。その上で、言葉をかけたり、仕組みを作っているんです。

She knows what each person here is like, and she's always watching. Then she picks her words, or builds a system, from that.

自分自身が気づいていなかったような「その人らしさ」を見抜いて、言葉にしてくれることも。こんなに自分のことをじっくり知ろうとしてくれる人って、なかなかいないんじゃないですかね。

Sometimes she'll spot something about you that you hadn't noticed yourself, and put it into words. How often do you meet someone who wants to understand you that carefully?

人に興味がある。
人が楽しいを生み出す。 She's interested in people. And people are where the fun comes from.

セキネさんはこれまでいろんな経験をしていて、プレイヤーとして表舞台でコーヒーを淹れてきたこともあります。そして2020年ごろから独学で勉強しながら、リロコーヒーで今のマネージャーとしての仕事を創り上げてきたんだそうです。

Sekine-san has done a lot of different things. She's stood out front too, brewing coffee as a player. Then around 2020, teaching herself as she went, she built her current role at LiLo from nothing.

どうしてそんなことができたんですか？

How do you even do that?

SEKINE

「自分の特性として、『わからないこと』があるとダメなのね、私は。いま会社はどんな状態なのか。どこを目指しているのか、それぞれの人はどこにいるのか、どんな関係なのか。というのを、癖のようにずーっと把握しようとしちゃう。

"One thing about me is that I can't stand not knowing. Where the company is right now. Where it's headed. Where each person is, how they relate to each other. I'm always trying to get a handle on all of it — it's almost a tic.

SEKINE

そうやって見た時に、会社は人が作っているわけで。いろんな問題も、逆にすごく店が輝くのも、人が原因なことが多いんだなと思った。だから、リロの一人一人の特徴や状態を見て、みんなが楽しく働ける状態にするために動くようになったのかな」

And looking at it that way — a company is made by people. The problems come from people, and so does a shop really shining. So I started watching each person here, and moving so that everyone can enjoy the work. That's probably how it happened."

そうだったんですね。でも、リロでセキネさんと同じ仕事ができる人は他にいません。一人でスタッフ全員を見ていくって、とっても大変なことだと思います。

I see. But nobody else at LiLo does what she does. Keeping an eye on every single person, alone — that sounds like a lot.

SEKINE

「ルダイは文章とかコーヒーが好きでしょ？苦なく追求できることってあると思うんだけど、私の場合はそれが人間なんだよね。心理学や哲学。つまり、人がどんな状態の時に何を考えて、何を思うか。

"Rudai, you like writing and coffee, right? Everyone's got something they can dig into without it feeling like effort. For me, that thing is people. Psychology, philosophy — what someone thinks and feels depending on the state they're in.

だから、私自身も自分の好きなことをやってるのよ。好きで得意なことに取り組んだ結果、リロにも還元できてると思う。楽しさって、きっとそんな状態から生み出せるよね。

So really, I'm just doing what I love. I work on what I like and what I'm good at, and I think LiLo gets something back from that. Fun probably comes out of exactly that kind of state.

SEKINE

みんなが自分の得意なことと仕事がもっと重なっていくように道を整備することが、私にできる役割。そして、得意不得意の凸凹をみんなで補い合える、そんな文化を会社に作っていきたいんだよね。」

My role is to clear the path so that what people are good at overlaps more and more with the work they actually do. And I want to build a culture here where everyone's bumps and dips cover for each other."

リロのことを、そんな長期的に見ているんですね。セキネさんはリロの「芯」となる部分ってなんだと思いますか？

That's a long view. So what do you think sits at the core of LiLo?

SEKINE

「やっぱり楽しいが真ん中にあるよね。リロは。楽しいにつながるものにもいろいろ種類がある。何を楽しいこととするか。そこが、リロ５ヶ条のところだと思うんだけど。」

"'Fun' is right there in the middle of it. That's LiLo. And there are all sorts of things that lead to fun. What counts as fun for us — that's what the Five Articles are about."

リロ５ヶ条。「リロの人なら、こんな人間であろう！」をまとめた言葉たちです。

The LiLo Five Articles. Until now these have only ever been shared inside the company — five lines about the kind of people we want to be here.

「これ、全部楽しいという言葉に繋がると思うんだよね。遊び心を持つことで楽しくなる。違いを嫌なものではなく、面白がれたら楽しさに繋がる。かっこいい人は周りに楽しさをもたらしてくれる、みたいに。この五箇条の要素が、私は全部まっすぐに共感できた。だからこんなに人生を賭けられてるんだと思う」

"All five of them lead back to that one word. Play makes things fun. If you can treat difference as interesting instead of annoying, that's fun too. People you look up to bring fun to everyone around them. I agreed with every one of these, straight through, no resistance. That's probably why I can bet this much of my life on it."

本当に、何を聞いてもポンポン返ってきます。つくづくリロを理解していて、リロの生み出せる楽しさを信じている人だなと思います。

Whatever I asked, the answer came straight back. She understands this place all the way through, and she believes in the fun LiLo can make.

みんなが気持ちよく、楽しいコーヒーを届けられるようにするには会社が、チームが、一人一人がどうあるべきか？
リロをこんなにも見ていてくれるセキネさんがいるから、ぼくたちはアクセルを踏みすぎる時があっても、迷う時があってもきっと大丈夫です。

What does the company need to be — the team, each of us — so that we can hand you a cup of coffee we feel good about? Because Sekine-san is watching all of it, we're going to be fine. Even when we hit the gas too hard. Even when we lose our way.

自分たちが楽しみながら、
みなさんと一緒に楽しみを創り出す。

We enjoy ourselves — and we make that enjoyment together with you.

リロコーヒーは、これからもっとわさわさと味を実らせる大きな木になっていけるだろうなと思います。

LiLo is going to keep growing into a big, rustling tree — one that bears more and more flavour.
